Personal Reflection about My Learning Profile - Essay Example Mathematics, as they say, has always been a sore point in my life. If I remember correctly, as a little child I cried a river of tears more than I care to count, especially since I used to experience problems in counting and counting being part of mathematics made it even harder. The moment anyone, be it the teacher or a student, begins to spout numbers at me then it was rapidly becoming my habit to shut down. I used to experience a difficult time in completing basic addition and subtraction sums as my perception were that math was difficult. As my memory’s ability to store information was also not that good, I used to count my fingers and toes to get the answers to the simplest of the arithmetic questions posed at me and it was becoming embarrassing and tedious. Moreover, this was further worsened by the fact that I did not train as I was expected to both inside and outside my math classroom mainly because I hated the subject with a zeal. When my parents realized this, there was nothing they could do to make me do better at math rather they decided to push me to learn multiplication and division by drilling me over and over again. As a freshman in Binghamton University, my earlier experiences have made the understanding and application of threshold concept a bit easy. To start with is my newly developed interest in mathematics which came to light and boomed exponentially during my junior high school immediately after taking the Calculus AB class. For example, my teacher Luba Goldenberg taught us to visualize instead of memorizing during the first day of the class. This proved to be my eye-opener. Later on, she said that she would like to give us the trig quiz which asked about the answer to Sin 11Ï€ over 6. She also mentioned to us to try to answer each question in three seconds.  Ã‚

Advantages and disadvantages of WAN Assumption. The company consist of 4 buildings, one as headquarter which located in Kuala Lumpur, Malaysia and three as branches which located in Jakarta Indonesia, Bangkok Thailand and Manila Filipina. The company consists of 4 departments that are admin staff, IT department, marketing department and human resources department, which have total 40 employees in every office. Each department has 10 employees, which mean every departments room consist of 10 personal computers. LAN architecture will be the same between headquarter and branches. Every building Consist of 3 floors, 1st floors for administrator staff and human resources staff, 2nd floor for IT department and server room and the 3rd floor for marketing and meeting room. Every department has its own peripherals such as printer, scanner, and Photostat machine. Projector will be in meeting room. Have connection to the Internet and connection to each office. Headquarter office has external backup which located in Malaysia nearby headquarter office approximately 2 km, its provide backup for the database. Problem identification. The company does not have network yet. The company does not have DBMS (Database Management System). The company does not have backup yet. Security issues. WAN explanation. There are five sites in the WAN diagram, consist of headquarter office which is located in Kuala Lumpur Malaysia, three branches offices which is located in Thailand Filipina and Indonesia and one external backup which is located nearby headquarter office. The function of external backup is to keep the data as the original data. WAN topology. Basically WAN topology is almost similar with the LAN topology consist of point-to-point topology, ring topology and star topology. There are several advantages and disadvantages for every topology. The advantages and disadvantages of each topology will be shown in table bellow. For this company we suggest to use star topology because it is more scalable, provides shorter data paths between two sites and easy to add new nodes, if someday the company will expand the business by adding new branches in the other country it will easy to add to the existing WAN, the disadvantages of star topology is it has single point of failure at the concentrator routers. To overcome this problem network administrator tend to add some alternatives links between sites. WAN transmission technology. For WAN technologies we will do comparison between three technologies that are leased line, frame relay, X.25 and PPP. For WAN technologies we suggest to use frame relay because it can provide performance similar with the lease line with significantly less cost over long distance. Another reason is reduce internetworking cost because with frame relay required fewer port to access other network, increase performance with reduce complexity and definitely it is cheaper than leased line. Lower cost over long distance makes frame relay is good for this company because the branches office located across the country. Technology. For WAN technology we suggest to use VPN (virtual private network). VPN is alternatives technology to replace the more expensive WAN technology. The advantages of VPN that available online on: (http://www.universitydissertations.com/Communications/using-VPN.php) are, provide well security method, less expensive when compare with the WAN technology, reduce setup times, fast network link, simple network topology and productivity improved due to less constraints when compared with other networking methods. And the disadvantage of VPN is limited security for wireless users. According to the comparison above, we suggest to use star topology to each department. It is because star topology is more robustness, when one link fails only that link is affected and not the entire networks, and also it is easy to add new devices into the network if someday the company will expand the network. The major disadvantages of this topology is dependants on the hub or switch, if central hub or switch fails the entire network will be affected, but sometimes this dependency will becomes another advantages of star topology, because it make easy to troubleshoot the errors, if the entire network is not working it will be problems in the hub or switch. And for connecting each floor, we use backbones cable. So overall LAN topology for each office is using tree topology that combines BUS topology and STAR topology. It will combine the advantages of both topologies, which is easy installation, expandable, combine between multipoint and point-to-point. Transmission media. According Michael Palmer and Robert Bruce Sinclair (2003), when choosing the best medium for LAN or WAN, it is important to consider the capabilities and limitations of each type, including factors such as: data transfer speed, use in specific network topologies, distances requirement, cable and cable component cost, additional network equipment that might be required, flexibility and ease of installation, immunity to interference form outside source, and upgrade options. For LAN transmission media is using UTP and fiber optic. UTP or Unshielded Twisted Pair also known as 10BaseT is one of twisted pair type. There are several category of UTP, namely, cat3 has a maximum transmission rate16 Mbps, cat4 maximum rate up to 20 Mbps, cat5 has transmission rate 100Mbps, cat5e transmission rate up to 1000Mbps and cat6 has a transmission rate up to1000Mbps. For cat5e and cat6 is support for using gigabyte Ethernet. For UTP cable in this LAN we use cat5e and cat6. Cat5e is using to connect workstations and peripherals to the switch and switch to the backbones in each departments room. The reason why we select the UTP cat5e because it has high-speed networking capabilities of up to 1000 Mbps. Another UTP that we use is cat 6 to connect between backbones cable and server. This cable can carry twice the bandwidth of cat5 and has less crosstalk than cat5e. Whereas for backbone cables we suggest for using fiber optic, no doubt about it that now a days fiber optic is the best cable. Why we suggest using fiber optic, it is because highest bandwidth than other cable, resistance to electromagnetic interference and Radio frequency interference, secure transmission and early detection of cable damage. The main disadvantage of this cable is very high cost. LAN protocol. We use TCP/IP (Transmission Control Protocol/Internet protocol) for protocol. The reason why we use TCP/IP because: according Michael Palmer and Robert Bruce Sinclair (2003), it has many advantages includes: It is used on most networks and Internet, which makes it the international language of translation. There is a wide range of network device designed compatible with TCP/IP. Most computer operating system now uses TCP/IP as their main protocol. There is a larger body of network professionals who understand TCP/IP. There are several protocol and application of the TCP/IP suite. In our network we only use application that we need such as FTP, DNS, STMP, Telnet, HTTP. FTP (File Transfer Protocol) There is three transfer protocol that support with TCP/IP: FTP, TFTP and NFS. For our network we use FTP because it is the file transfer protocol options preferred by Internet users. FTP is an application that enables to transfer data from one remote device to another, its very useful application in our network because the user in branches office can log in into the headquarter office and download one or more data files, the user have an authorized user ID and password on the host. DNS (Domain name system) DNS is used to converts a computer or domain name to an IP address or that converts form IP address to a computer or domain name. STMP (Simple Mail Transfer Protocol) STMP is used for sending email. SMTP can only send text files, so files in other format must be converted into text files before sending through STMP. By using this application the staff can send and receive the email. Telnet (telecommunication network) Telnet is used to communicate with host computer usually mainframes minicomputer and to ensure that all network devices connect properly. HTTP (Hyper Text Transfer Protocol) HTTP is used World Wide Web communication. Using this application protocol the staffs can use internet properly in their workstations. Security. Proxy server. Proxy servers are devices that operate as intermediary agents on behalf of clients that are on a private or protected network. Clients on the protected network send connection requests to the application proxy in order to transfer data to the unprotected network or the Internet. Consequently, the application proxy sends the request on behalf of the internal client. (Jazeb Frahim and Omar Santos, 2005). DMZ (Demilitarized zone) Basically DMZ is separate between public server and the LAN to allow external user to access into public server without access the internal server. Benefit of using DMZ is, by separating the public server with the private servers if someone hacks into one of public server does not mean that he can hacks into the private servers and also does not afford any easy route to the LAN. The Balance of Power Throughout the semester, a theme that has guided our thoughts has been the idea that the self is the capacity to have capacities. Through what we have read, written about, and discussed, we have been trying to come up with our own answers to the questions about the self; what a capacity is, how we find them, which ones are essential to human flourishing, what we do with them once they are found? Yet all of these questions lead us to answer that final and defining question of "what is the 'truth'?" A capacity is a capability or a realized power in a person. Some of the authors that we read throughout the semester believed that these capacities must be implanted into us, and then nurtured and trained. C.S. Lewis says that, "The task of the modern educator is not to cut down jungles, but to irrigate deserts."(1-p.27) However, in this statement he contradicts his own belief. In order for irrigation to work and make things grow, there must be something there beneath the surface to begin with. This is exactly my belief. I agree with Lewis that our capacities must be trained and educated, but those that are essential to human flourishing are inside our hearts waiting to be uncovered. But how then, do we go about uncovering these capacities? The answer is so simple, and yet far to complex to completely explain in one paper. It takes thought. In fact, thought is the best example of a capacity. No one can teach thought. It is an innate quality of all human beings. However, thought is not complete in its original state. We must train and educate our ability to think. We can train it to be analytical, critical, evidential, logical, careful, clear, subjective, objective, etc. The list could go on and on. We can 'irrigate' it and watch it grow. But that is assuming that it is there in the first place. Kierkegaard was on the right track to uncovering what is inside of us. He believed that it would take subjective thought about ourselves, not being detached from our feelings, but letting our emotions be our guide to what we truly believe. However, subjective thinking alone cannot decipher what capacities are essential to our lives. It gives us a place to start from with what really matters to us in our hearts, but it is clouded by our biases and prejudgements.

Impacts of Motivation in Employee Performance Essay

1. INTRODUCTION 1.1 Back Ground of the Study The study was attempted to investigate analytically the major causes of employees’ motivation in Commercial Bank of Ethiopia. To accomplish this, the research was considered to take appropriate data that relevant to the problem. Since, Commercial Bank of Ethiopia is the major sector that supports the current development of Ethiopia economy and the five years of transformation plan, so it should be better to take study to identify the major causes that affects of employees’ motivation toward their work and to propose necessary tools of solution to mitigate the problem. This will be at least a solution currently and in the future for the organization. The major initiatives to conduct this study are also one of the researchers is working in Commercial Bank of Ethiopia that observe most of employees are not satisfied or motivated to work. This forced the rest researchers to examine the basic problems of human resource management unable to conduct how frequently motivate emp loyees’ in the existing work place using financial and non financial tools. If this problems not solved, it may affects the image of the organization, belongingness workers etc†¦gradually. Considering this, it should be necessary to conduct study to identify the major causes of employees’ dissatisfaction in their work place that affects motivation, and the drawback of motivation packages relative to the image of the organization and its strategic plan which is to be â€Å"Classic Bank In The World†. To do an extensive study, the researcher performed methodological ways of gathering data pursuant to the problems and objective of the study paper. The employees are one of the vital resources or ingredient that will help organization to achieve its objectives. Employees supply their talents, knowledge, skill and experience towards to the achievement of organizational objectives. To get maximum performance from employees, the organization must have the necessary motivational scheme that encourages employees for better performance. Optimizing performance of employees by motivational factors is challenging and sensitive due to uniqueness of working force which came to organization from different socio-economical background. Performances of motivated employees create high productivity, innovativeness and good attitudes towards the organizations. There is a relationship between motivational factors and some facts of the employees behavior such as performance, turnover, absenteeism, poor attendance, willingness to do more, creativity, flexibility, and commitment to the organization. So motivation has important implications because it affects the individual quality of work, life, and performance. Therefore, managers are expected to have necessary skill on how to motivate employees. Commercial Bank of Ethiopia as a service rendering organization thereby maximizing its profit, its quality of service is highly determined by devotion of its employees. Therefore, the bank has to give importance to the recruitment of educated employees, to staff training and the improvement of workers’ benefit packages. Besides, it has to revise its benefit package with a view to motivating its staff towards greater efficiency and competence. In general, the study was focused on to investigate the real causes of employees’ dissatisfaction at their work place in the Bank and its impacts toward the image, rest of employees’ belongingness. 1.2 Back Ground of the Organization Currently, the Commercial Bank Ethiopia (CBE) has 15 district offices and above 300 branches throughout the country serving as market outlets. As the largest bank and development partner of the Ethiopian Government, the CBE has transferred Birr 1.23 Billion in 2008 1 to the coffers/treasure of the state. In 2005/2006, the market share of the Bank was 24% and 76% for credit extension and deposit mobilization, in that order. The Commercial Bank of Ethiopia (CBE) is the leading Bank in the country. It has over 8,600 employees and close to 2 million accounts holders throughout the country, and total asset of Birr 73.7billion, total deposit and other liabilities of Birr 56.1 billion and outstanding loans of Birr 22.9 billion, and close to 70 years of solid accumulated banking experience. The CBE is in the forefront of the banking industry in meeting the financial needs of the various sectors, sub-sectors and ongoing varied investment projects in the economy. It has diversified credit portfolio with loan facilities extended ranging from farmers’ cooperatives to commercial farmers and large manufacturing and construction project. Commercial Bank of Ethiopia currently has given services for customers such as Deposit, Loan service, foreign currency service etc†¦ The CBE has a vision to be world a worldwide class commercial bank by 2025.It has also set a strategy of exceeding customers and stake holder’s expectation through service excellence and business growth supporting the development efforts in the country. Commercial Bank of Ethiopia currently played a great role for the development of the economy to achieve the million goal of the country. (CBE Public Relations Documentation, 2011). 1.3 Statement of the Problem It is obvious that currently Commercial Bank of Ethiopia is a major blood for the current economic growth of Ethiopia. In order to fulfill this, the company mobilized big amount of foreign and domestic currency to facilitate and support high investment process in the economy. To perform effectively this, the firm should have well developed human resource management tools to enhance the work forces motivation toward their work which help to create loyal and belonging employees in the work area. This has a direct relationship with the service quality level to satisfy the existing and prospect customers. Moreover to introduce new and modern type of working system throughout the organization, there should be also a sound strategy of workers motivation program, which helps to increase workers retention in the bank. Organizations that only focus on its goal, without considering the factors of employees motivation toward their works has become a cause of fragility of the business in the long run. In this essence, employees that are not satisfied in their organization could not be initiated to exert more efforts effectively in the organization, instead they will look for other opportunities externally and vote with their feet by moving their allegiance to competitors, and this will affect the firms in the long run. The outcomes of the research will help the organization to take the necessary corrective measurements in the future and to revise its motivation strategy of employees. Because of the above major problems, the existing employees’ lack confidence on the bank. Moreover, the bank faces problem of employees’ turnover due to lack of effective motivation, this also results in high cost of getting experienced employees and recruiting of new one. Therefore; regarding the above problem, the study attempted to respond the following basic research questions. 1.What is the feeling and attitudes of employees towards to motivational factors used in Commercial Bank of Ethiopia? 2.What are the consequences of job dis-satisfaction in Commercial Bank of Ethiopia? 3.What are the consequences of lack of motivated employees’ performance? 4.What is the effect of motivation on employees’ loyalty to the organization? 5.What kind of action should be taken by the bank to increase employees’ motivation toward work areas? 6.What are the basic factors for employees’ motivation in the work area? Is it financial or non financial benefits? 1.4 Objective of the study Due to lack of effective motivation, most employees are dissatisfied to their work place; this creates desperate work forces that perform their work till to get other opportunities of work in order to get the root of the problem the study set the following objectives. General objective The general objective of the study was to identify the causes and impacts of lack of employees’ motivation and to identify the basic causes of dissatisfaction of employees to ward their work, which aggravated lack of employees’ motivation. Specific Objective †¢To indicate which is the basic factors for lack of employees motivation currently in the bank †¢To show the relation between lack of employees’ motivation impacts and employees’ turnover. †¢To assess the potential consequences of lack of employees’ motivation in the Bank. †¢ To set appropriate recommendation for the problem based on the findings. 1.5 Significance of the study The study identified the major causes of employees’ dissatisfaction, which is a major factor that affects motivation of employees at the work area. The outcomes of the research help to increase employees’ satisfaction at their works that support to increase the service level of customers’ satisfaction. Moreover, increase of work force motivation has also a direct relationship to minimize turnover in the bank. The other advantages of increase of motivation of employees at the work area are enables employees to enhance their loyalty for the organization and at the same time employees’ belongingness increase. This also helps for the reputation of the image of the bank. Employees will increase their efficiency to serve their customers with smiling face. Moreover also; the study provided a hint for other researchers as a reference, and the findings of the study will help to give valuable information for top management to establish new system to increase employe es’ motivation. 1.6 Scope of the study The study considered major causes of employees’ lack of motivation in the Bank especially focusing in the area of Addis Ababa core operation. It scopes limited to study employees’ lack of motivation in Addis Ababa area only, by taking as a population and sample of the existing employees. 1.7 Limitation of the Study The major limitation of the study is constraints of time and collecting appropriate data from respondents since there was few samples unwillingness to return the questionnaires properly. 1.8 Research Methodology 1.8.1 Research Design The study applied the following types of research method to investigate the problems. The research is designed by using both Primary & Secondary data. 1.8.2 Source of Data & Methods of Data Collection The method of data collection carried out by distribution of questioners, which consist of both closed and open-end questioners. The questioners were being the main instrument of primary data collection. The secondary data gathered from different books, literature review, internet and printed materials. 1.8.3Sampling Design & Techniques A sampling technique of random sampling adopted by taking the sample from the selected four city branches and two departments of Manager and non-manager line staff employees of commercial bank of Ethiopia. The total population was taken 200. 1.8.4Methods of Data Analysis Descriptive and explanatory methods of data analysis applied. Test hypothesis for possible interdependence and effect relation ships conducted for easy understanding of trends of some patterns of distribution, table, percentage and interpretation of data conducted based on the response and theoretical concepts. 1.9 Organization of the paper The study paper included four chapters. The first chapter is about the introduction part which contains back ground, statement of problems, objective of the study, significance, methodology of research, limitation of the study and organization of the paper. In Chapter II, Theoretical concepts from internet are included. Chapter III included the important part of the study, which is data analysis and interpretation, this lead to the final Chapter IV, which described the summary of findings, conclusions and recommendation of the paper. CHAPTER TWO 2. LITERATURE REVIEW OF MOTIVATION 2.1 Motivation and Motivation Theory The term motivation is derived from the Latin word movere, meaning â€Å"to move.† Motivation can be broadly defined as the forces acting on or within a person that cause the arousal, direction, and persistence of goal-directed, voluntary effort. The broad rubric of motivation and motivation theory is one of the most frequently studied and written-about topics in the organizational sciences, and is considered one of the most important areas of study in the field of organizational behavior. Despite the magnitude of the effort that has been devoted to the study of motivation, there is no single theory of motivation that is universally accepted. The lack of a unified theory of motivation reflects both the complexity of the construct and the diverse backgrounds and aims of those who study it. To delineate these crucial points, it is illuminating to consider the development of motivation and motivation theory as the objects of scientific inquiry. Psychologists writing in the late 19th and early twentieth century have suggested that human beings were basically programmed to behave in certain ways, depending upon the behavioral cues to which they were exposed. Sigmund Freud, for example, argued that the most powerful determinants of individual behavior were those of which the individual was not consciously aware. According to Motivation and Leadership at Work (Steers, Porter, and Bigley, 1996), in the early twentieth century researchers began to examine other possible explanations for differences in individual motivation. Others studied the effect of learning and how individuals base current behavior on the consequences of past behavior. Still others examined the influence of individuals’ cognitive processes, such as the beliefs they have about future events. Over time, these major theoretical streams of research in motivation were classified into two major schools: the content theories of motivation and the process theories of motivation. In general, such theories regard motivation as the product of internal drives that compel an individual to act or move (hence, â€Å"motivate†) toward the satisfaction of individual needs. The content theories of motivation are based in large part on early theories of motivation that traced the paths of action backward to their perceived origin in internal drives. Major content theories of motivation are Maslow’s hierarchy of needs, Alderfer’s ERG theory, Herzberg’s motivator-hygiene theory, and McClelland’s learned needs or three-needs theory. Abraham Maslow developed the hierarchy of needs, which suggests that individual needs exist in a hierarchy consisting of physiological needs, security needs, belongingness needs, esteem needs, and self-actualization needs. Physiological needs are the most basic needs for food, water, and other factors necessary for survival. Security needs include needs for safety in one’s physical environment, stability, and freedom from emotional distress. Belongingness needs relate to desires for friendship, love, and acceptance within a given community of individuals. Esteem needs are those associated with obtaining the respect of one’s self and others. Finally, self-actualization needs are those corresponding to the achievement one’s own potential, the exercising and testing of one’s creative capacities, and, in general, to becoming the best person one can possibly be. Unsatisfied needs motivate behavior; thus, lower-level needs such as the physiological and security needs must be met before upper-level needs such as belongingness, esteem, and self-actualization can be motivational. According to the implications of the hierarchy, individuals must have their lower level needs met by, for example, safe working conditions, adequate pay to take care of one’s self and one’s family, and job security before they will be motivated by increased job responsibilities, status, and challenging work assignments. Despite the ease of application of this theory to a work setting, this theory has received little research support and therefore is not very useful in practice. (http://www.csb.gov.hk/hkgcb/hrm/pdf.fcle/e-motivation). 2.3.2 Alderfer’s Erg Theory. The ERG theory is an extension of Maslow’s hierarchy of needs. Alderfer suggested that needs could be classified into three categories, rather than five. These three types of needs are existence, relatedness, and growth. Existence needs are similar to Maslow’s physiological and safety need categories. Relatedness needs involve interpersonal relationships and are comparable to aspects of Maslow’s belongingness and esteem needs. Growth needs are those related to the attainment of one’s potential and are associated with Maslow’s esteem and self-actualization needs. 1.The ERG theory differs from the hierarchy of needs in that it does not suggest that lower-level needs must be completely satisfied before upper-level needs become motivational. ERG theory also suggests that if an individual is continually unable to meet upper-level needs that the person will regress and lower-level needs become the major determinants of their motivation. ERG theory’s implications for managers are similar to those for the needs hierarchy: managers should focus on meeting employees’ existence, relatedness, and growth needs, though without necessarily applying the proviso that, say, job-safety concerns necessarily take precedence over challenging and fulfilling job requirements. This theory is closely related to Maslow’s hierarchy of needs but relates more specifically to how individuals are motivated in the workplace. Based on his research, Herzberg argued that meeting the lower-level needs (hygiene factors) of individuals would not motivate them to exert effort, but would only prevent them from being dissatisfied. The implication for managers of the motivator-hygiene theory is that meeting employees lower-level needs by improving pay, benefits, safety, and other job-contextual factors will prevent employees from becoming actively dissatisfied but will not motivate them to exert additional effort toward better performance. To motivate workers, according to the theory, managers must focus on changing the intrinsic nature and content of jobs themselves by â€Å"enriching† them to increase employees’ autonomy and their opportunities to take on additional responsibility, gain recognition, and develop their skills and careers. 2.3.4 Mcclelland’s Learned Needs Theory. McClelland’s theory suggests that individuals learn needs from their culture. Three of the primary needs in this theory are the need for affiliation (n Aff), the need for power (n Pow), and the need for achievement (n Ach). The need for affiliation is a desire to establish social relationships with others. The need for power reflects a desire to control one’s environment and influence others. The need for achievement is a desire to take responsibility, set challenging goals, and obtain performance feedback. The main point of the learned needs theory is that when one of these needs is strong in a person, it has the potential to motivate behavior that leads to its satisfaction. Thus, managers should attempt to develop an understanding of whether and to what degree their employees have one or more of these needs, and the extent to which their jobs can be structured to satisfy them. The process theories are concerned with determining how individual behavior is energized, directed, and maintained in the specifically willed and self-directed human cognitive processes. Process theories of motivation are based on early cognitive theories, which posit that behavior is the result of conscious decision-making processes. The major process theories of motivation are expectancy theory, equity theory, goal-setting theory, and reinforcement theory. In the early 1960s, Victor Vroom applied concepts of behavioral research conducted in the 1930s by Kurt Lewin and Edward Tolman directly to work motivation. Basically, Vroom suggested that individuals choose work behaviors that they believe lead to outcomes they value. In deciding how much effort to put into a work behavior, individuals are likely to consider: †¢Their expectancy, meaning the degree to which they believe that putting forth effort will lead to a given level of performance. †¢Their instrumentality or the degree to which they believe that a given level of performance will result in certain outcomes or rewards. †¢Their valence, which is the extent to which the expected outcomes are attractive or unattractive. All three of these factors are expected to influence motivation in a multiplicative fashion, so that for an individual to be highly motivated, all three of the components of the expectancy model must be high. And, if even one of these is zero (e.g., instrumentality and valence are high, but expectancy is completely absent), the person will have not motivation for the task. Thus, managers should attempt, to the extent possible, to ensure that their employees believe that increased effort will improve performance and that performance will lead to valued rewards. In the late 1960s, Porter and Lawler published an extension of the Vroom expectancy model, which is known as the Porter-Lawler expectancy model or simply the Porter-Lawler model. Although the basic premise of the Porter-Lawler model is the same as for Vroom’s model, the Porter-Lawler model is more complex in a number of ways. It suggests that increased effort does not automatically lead to improved performance because individuals may not possess the necessary abilities needed to achieve high levels of performance, or because they may have an inadequate or vague perception of how to perform necessary tasks. Without an understanding of how to direct effort effectively, individuals may exert considerable effort without a corresponding increase in performance. Equity theory suggests that individuals engage in social comparison by comparing their efforts and rewards with those of relevant others. The perception of individuals about the fairness of their rewards relative to others influences their level of motivation. Equity exists when individuals perceive that the ratio of efforts to rewards is the same for them as it is for others to whom they compare themselves. Inequity exists when individuals perceive that the ratio of efforts to rewards is different (usually negatively so) for them than it is for others to whom they compare themselves. There are two types of inequity—under-reward and over-reward. Under-reward occurs when a person believes that she is either puts in more efforts than another, yet receives the same reward, or puts in the same effort as another for a lesser reward. For instance, if an employee works longer hours than her coworker, yet they receive the same salary, the employee would perceive inequity in the form o f under-reward. Conversely, with over-reward, a person will feel that his efforts to rewards ratio is higher than another person’s, such that he is getting more for putting in the same effort, or getting the same reward even with less effort. While research suggests that under-reward motivates individuals to resolve the inequity, research also indicates that the same is not true for over-reward. Individuals who are over-rewarded often engage in cognitive dissonance, convincing themselves that their efforts and rewards are equal to another’s. Individuals may attempt to reduce inequity in various ways. A person may change his or her level of effort; an employee who feels under-rewarded is likely to work less hard. A person may also try to change his or her rewards, such as by asking for a raise. Another option is to change the behavior of the reference person, perhaps by encouraging that person to put forth more effort. Finally, a person experiencing inequity may change the reference person and compare him or herself to a different person to assess equity. For managers, equity theory emphasizes the importance of a reward system that is perceived as fair by employees. (http://www.csb.gov.hk/hkgcb/hrm/pdf.fcle/e-motivation). 2.4.3 Goal-Setting Theory. The goal-setting theory posits that goals are the most important factors affecting the motivation and behavior of employees. This motivation theory was developed primarily by Edwin Locke and Gary Latham. Goal-setting theory emphasizes the importance of specific and challenging goals in achieving motivated behavior. Specific goals often involve quantitative targets for improvement in a behavior of interest. Research indicates that specific performance goals are much more effective than those in which a person is told to â€Å"do your best.† Challenging goals are difficult but not impossible to attain. Empirical research supports the proposition that goals that are both specific and challenging are more motivational than vague goals or goals that are relatively easy to achieve. The first of these factors is goal commitment, which simply means that the more dedicated the individual is to achieving the goal, the more they will be motivated to exert effort toward goal accomplishment. Some research suggests that having employees participate in goal setting will increase their level of goal commitment. A second factor relevant to goal-setting theory is self-efficacy, which is the individual’s belief that he or she can successfully complete a particular task. If individuals have a high degree of self-efficacy, they are likely to respond more positively to specific and challenging goals than if they have a low degree of self-efficacy. It is considered a motivation theory as well as a learning theory. Reinforcement theory posits that motivated behavior occurs as a result of reinforces, which are outcomes resulting from the behavior that makes it more likely the behavior will occur again. This theory suggests that it is not necessary to study needs or cognitive processes to understand motivation, but that it is only necessary to examine the consequences of behavior. Behavior that is reinforced is likely to continue, but behavior that is not rewarded or behavior that is punished is not likely to be repeated. Reinforcement theory suggests to managers that they can improve employees’ performance by a process of behavior modification in which they reinforce desired behaviors and punish undesired behaviors. Benefield, Alicia February 14, 2013 INR3932-03 Paper 1 Why Foreign Aid is Hurting Africa In this article Dambisa Moyo, is arguing that money, in the form of aid given to African nations has not only trapped many of these nations in debt, but has started a cycle of corruption as well as slowed down economic growth and poverty. To solve this isuue Moyo suggests cutting off the flow of aid to these African nations. Many developed countries will gladly give aid to Africa, these countries do not give small donations they donate by the millions.This continued donation of aid has only been putting Africa further in debt. What many do not realize is that aid is not given to Africa freely, the African nations receiving aid must pay this money back plus interest. Moyo provided an example of this stating that â€Å"African countries still pay close to $20 billion in debt repayments per annum, a stark reminder that aid is not free. In order to keep the system going, debt is repaid at the expens e of African education and healthcare† (Moyo, 2009). This is what is slowing down economic growth and keeping those countries in poverty.A country can not achieve econmic growth if its workforce is not educated, an uneducated workforce means the people in the country have little to no skills. Certain skills are required to get better jobs, if the people are not being adequately educated they will be forced to remain in a state of poverty. Healthcare is alo important, and the countries keep cutting the healthcare budget. If your workforce is not healthy enough to go out and work to spark the economy you can never expect to achieve economic growth. Education and healthcare budget cuts are not the only problems Moyo discussed that are keeping African nations from developing.Other issues include corruption in the government and developed nations supplying resources for free keeping African producers out of the market. According to the African Union, an organization of African nati ons â€Å"In 2002, it was estimated that corruption was costing the continent $150 billion a year, as international donors were apparently turning a blind eye to the simple fact that aid money was inadvertently fueling graft† (Moyo, 2009). This is because the donations are being given with â€Å"no strings attached† so the funds are being used for everything except what they were meant for, development.Political elites are using these funds to finace their own expidentures as well as financing their families and home life. The other problem is countries like the U. S. Implementing programs like the U. S. Food for Peace program, which buys American food and ships it overseas to African nations. This program is not helpful, it is a hinderance to Africas economic growth. By supplying American food for free, the U. S. is putting African farmers out of business. Moyo suggests that instead of purchasing American food, they U. S. ould purchase food from the African farmers to distribute to the African nations. Done this way the African farmers are benefitting from the program and are able to compete in the market. The opinions presented in this article relate to many of the concepts we have touched on in this course; views on poverty, the development, as well as the international aid system. The article opens up stating â€Å"A month ago I visited Kiberam the larget slum in Africa† (Moyo, 2009). When we hear the word slum, we perceive a negative connotation and relate this term with a place in poverty.We can see the inequalities between developed and undeveloped nations, according to the article â€Å"a mere 2% of the country's population has access to mobile phones compared to a wireless survey that found 91% of Americans have access to cellphones (Moyo, 2009) (Forseman, 2010). This is a huge inequality African citizens are not even close to being equal to the technology avaliable to American citizens. Another concept this article discussed is development, Africa has been trying to become a developed nation for years and after receiveing billions in aid this country has yet to become a developed nation.The contry remaing in poverty is mainly because if the international aid system. This system continues to allow African nations to receive donations without the country even showing any signs of growth or development. This continuous acceptance of aid is keeping African nations in poverty. ‘ I agree with the author of this article in all of the arguments he gave on why foreign aid is hurting Africa. Developed countries are continously give large donations to the country year after year and there is no progress being made. However, I do not fault Africa for this lack of progress, they are only doing what any nation in their situation would do.They are continuously being given money and not required to put the money towards efforts to achieve economic growth, they know that the aid is not going to stop being donated so it is in their best interest to remain in a state of poverty and continue receiving aid. The countries donating to Africa are not providing the country with opportunitites to become a pro-market governnment because they are donating goods for free and taking African producers out of business. The politicians in Africa are not being closely watched and are not looking out for the social welfare of the country, but are looking out for themselves.Africa needs a more accountable government that is concerned about the people and the future of the country as well as their economy. Unlike most thermosetting plastics, epoxies shrink only slightly during curing. Epoxies can be used as filler-adhesives; the strength of the cemented joint is independent of its thickness. The epoxies are used as molding and potting compounds, reinforced plastics, surface finishes, and adhesives. Molding compounds are chiefly used by the electronic and electrical industries; potting compounds are poured to encapsulate small electronic parts. Epoxy paints have outstanding corrosion resistance and are permitted for use on food equipment such as flour bins and can coatings. The Taj Mahal can be referred to as a symbol of eternal love since Shah Jahan built it for his princess upon her death in 1631 A.D. Located in Agra, India, and considered one of the Seven Wonders of the World; the Taj Mahal was built by Prince Shah Jahan as a mausoleum for his wife Empress Mumtaz Mahal. The funerary complex is located on a plot of land along the banks of the Yamuna River and it encompasses more than forty-two acres of land. Shah Jahan is said to have bought this piece of land either for its peacefulness or for its spectacular view. The source of the name "Taj Mahal" is unclear, however it is believed that the name translates into "Crown Palace," and it is believed that is what given this name as an abbreviation of the empress' name, Mumtaz Mahal. As all the small details come together, one is overtaken by the costliness and large quantities of materials used, from the marble to the gemstones. The first image that might come to one's mind at the mention of the Taj Mahal is the central domed building, however, true appreciation cannot be reached until one is introduced to the complimentary structures [Fig. 2]. Although this is where the tomb of Mumtaz Mahal is located, the funerary complex is composed of many more surrounding structures. In its entirety, the Taj Mahal consists of the entrance garden, the mosque with its mihman-khana (rest-house), six octagonal pavilions, as well as platforms, fountains, and greenery [Fig. 3]. How to Pitch an Essay How to Pitch an Essay How to Pitch an Essay By Mark Nichol Do you have something in writing you’d like to share with the world? Not a complete book manuscript, perhaps, but musings of a concise nature? Perhaps you like to explain things, or share your opinion, or tell a story or write humorous pieces. There’s plenty of advice online about pitching, or seeking an invitation, to submit articles and interviews I wrote a post about the topic a couple of years ago but getting essays published requires a slightly different approach. Most important is the form of the submission. Generally, writers pitch articles and interviews as pieces they are prepared to write; you summarize a story and your approach, name sources and resources you plan to consult, and await a go-ahead to write. But submitting essays is more akin to sending an entire fiction manuscript, rather than an outline and a sample chapter or two of a nonfiction work, to a literary agent: Write first, then query. (Articles and interviews are sometimes written like this on spec but in this case it’s best to have a buyer before you build your product.) We all have favorite print or online publications we’d love to see our byline in, but adopt a realistic approach or a combination of approaches to get started: Self-Publish Launch your own blog, and build a portfolio of posts on a single theme or topic. (If you have more than one interest, separate your blog into distinct areas by subject matter, or even create a different website for each category.) Use social networking and link sharing to build an audience. Once you’ve amassed a body of writing, even if you have no paid publishing credits, you’ll be able to point editors to an impressive collection of your writings. Enter Contests Innumerable organizations sponsor writing contests, many of them with more scintillating topics than the â€Å"What freedom means to me†Ã¢â‚¬â€œtype scholarship-essay contests you may remember from high school. Search online, targeting a few that cater to your writing niche, because the accumulated entry fees of multiple submissions can be hazardous to your financial health. Some contests offer publication as a prize; though the magazine or journal is likely to be obscure, you will be able to call yourself a published writer. Go Specific Just as when you enter contests, invest your time and energy wisely when seeking to have your work published. Print and online journals and magazines, and anthologies, exist for just about any topic you can imagine. Consult the latest edition of Writer’s Market, certainly, but conduct online research to find niche publications that seek writers just like you. How to Pitch an Essay Once you’ve identified one or more ideal print or online publications, sell your initial essay. Obviously, the recipients of your pitch will read your overture before perusing the essay itself, so catch their attention with a brief introduction that will impress them. Not only must your grammar, usage, and punctuation be impeccable, but your pitch must demonstrate that anything else you include is worth reading. If you’re a storyteller, tell a story. If you’re submitting an opinion piece, dazzle the editor with your observations. If you’re a humor writer, make ’em laugh. Be confident but not arrogant, and be authentic: Sell who you are and what you have to offer, not what you would like to be or wish you could do. The pitch itself should be concise: Greet the recipient, briefly describe the essay you’ve attached to your message, explain (with some heartfelt flattery) why it’s appropriate for the publication, inform the recipient that you will provide other material on request and that you’re happy to revise the submission based on feedback, thank the recipient, and get out of the way. If you do have a blog, provide the link so that the person can look at other writing samples. Send your sample to as many publications as you can identify don’t wait for responses. If you don’t hear back, follow up every week or two with a simple reminder until you get a definitive response. Once someone has published your work, or after a few months, select your new favorite piece and submit again to publications that rejected you. And, as much at it may seem difficult, shrug off the rejections. There are millions of writers out there, and at least a few of them are going to be better than you (or their material is better suited for particular publications). Managerial Personality Essay The characteristics of a person’s personality determine his leadership capabilities. Leaders from around the world all have distinct characteristics which define their leadership style and abilities. In a corporate culture, these personality traits can be capitalized upon to direct an organization towards its goals and to do so requires an in depth understanding of the different styles of personality traits that define every individual. A grasp on this knowledge would allow any leader to have a huge impact on the culture and performance of an organization. An observation to be made is the leveraging of personality traits may be utilized in order to achieve corporate goals. To create a competitive advantage, management’s focus must be on cooperation and inspiration. A clear link exists between culture and performance, as shown by Mindy L. Hall (Hall, 2005.) A leader’s personality shapes the environment in which employees function, and can either inspire extraordinary results, or devastating outcomes. Hostile conditions in the workplace will cause anxiety, stress, lack of energy, disengagement, or high turnover. Subsequently, organizations with these issues experience a lower quality of output. This negatively affects the relationship between consumers and businesses, who may find the competition more appealing. A positive engagement between management and employees excite a higher level of performance. From this, a company experiences higher quality output and satisfied customers. A best way to manage a company doesn’t exist; it must be studied, understood, and honed to best match or shape the organization’s culture. The key issue to choosing the appropriate manager in any organization is appreciating what goals and desires are sought after. This report is focused primarily on management as leaders and employees as subordinates. However, it must be understood that subordinates can also play the role as leader in their own context, and it should be encouraged. For example, a group of four employees are assigned to a project. Among this group will emerge a leader who directs the mission to accomplish said assignment. Although this individual does not possess a management title he or she is still leading. That being stated, an organization must possess a deep understanding of its business culture, and employ these concepts when prospecting for competent employees and management. Furthermore, management can recognize certain personality traits among individuals in a team, and manipulate and combine them in a synergetic way. In general, the comprehension of the various personality traits can be used as a measurement of how an individual may respond and perform in an organization’s culture. However, there is much debate as to the extent to which personality can predict behavior, and the extent to which behavior arises from the dynamics of a given situation (Kendrick, Funder, 1991.) The key issues in a corporate context include the big five personality traits, Maslow’s Hierarchy of needs, attitude, and emotional intelligence. The Big Five Personality Traits General agreement exists among researchers regarding the big five personality traits. This model categorizes personalities into five distinct categories: Extraversion, Agreeableness, Conscientiousness, Neuroticism, and Openness. An understanding of these categories often referred to as OCEAN, gives insight to an individual’s underlying personality and how an individual would react in day to day operations of an organization. However, research has shown situational factors play a role in how individuals move between the two extremes of each personality factor. Each factor is a range of two extremes, which most individuals lie somewhere in between. Given this fact, the majority of decisions made by people are representative of their fundamental personality traits. Only when abnormal or extreme situations arise does an individual shift towards the extreme of either end on one or more factors. Managers seeking to create a winning team would do well to not only understand his own personality type, but also individual team member’s personality types. Intimate knowledge of each person among a group will allow for a more harmonious and efficient team effectively utilizing strengths and mitigating weaknesses. Attitude Attitudes of managers and employees contribute greatly to the working environment. An attitude is a collection of beliefs and feelings brought on by life experiences or learned from others, and a positive or negative analysis of one’s environment. Similar attitudes of a leader and a team can create a positive working environment that flows all the way down to the end consumer. Leaders of an organization who commit to reinforcing positive attitudes contribute to a successful business model. Individuals who are satisfied with the work environment make their duties a part of life, and commit skills and knowledge to drive progress of a business. A study conducted by MBA’s and one professor from India, (Tandon, Mishra, Singh, 2011,) explored the relationship between attitude and how an organization perceives its position in society. The study begins by stating that business behavior has both economic and relational impact. Over recent decades there have been significant changes in the social expectation from business and managers. This study found that one’s personal beliefs, values, and attitude drive commitment to social responsibility. In this writing social responsibility can be thought of as organizational commitment or responsibility. The study took a specific look into how spirituality, materialism, relativism, and idealism discriminate between high and low corporate social responsibility (CSR).The study conducted found idealism and spirituality to have a positive influence on CSR, and materialism and relativism had a negative or less of an influence. This implies that managers with more of a concern towards society’s beliefs and values, and less towards material things, will have a greater concern towards creating a positive internal working environment. Moreover, a manager with this attitude may push subordinates towards the same ideals, which create a more efficient environment. In contrast, materialistic and relativistic attitudes contributed negatively towards CSR. This suggests that individuals with these attitude types can create an environment where monetary gain and possession of assets are the only goal, and right and wrong is near irrelevant. This mentality can have a devastating effect on society’s perception of a corporation. Moreover, the connection between working peers can be non-existent, and coordination would lack causing inefficiency. A manager’s attitude can bring about the benefits of a positive working environment by keeping a positive attitude towards a given position in an organization. An attitude based on working towards an end goal, which produces the greatest good for society and a corporation, would be an ideal mentality for any organization. Attitudes contribute to a successful business model because individuals who are satisfied make their duties a part of life, and commit their skills and knowledge to driving the progress and success of the business. Maslow’s Hierarchy of Needs Maslow’s Hierarchy of Needs is a theory of human motivation based on increasing levels of needs. This theory suggests that human needs are fulfilled one at a time by accomplishing basic needs and proceeding upwards towards advanced needs. Although there is much debate as to the accuracy of these levels research has suggested a correlation between the fulfillment of these needs and happiness. Managers with an understanding of what level individuals in a team are on can manipulate motivation techniques to stimulate productivity and efficiency. Maslow’s hierarchy can be applied to compensation, job design, management techniques, or anything that requires a higher level of motivation. Maslow’s hierarchy is a systematic way of thinking about the different needs employees have at any given point and explains different reactions they may have to similar treatment (Carpenter, Bauer, Erdogan, 2009.) The definition provided implies that each individual perceives needs differently, and managerial techniques in this context must be applied more specifically. For example, two employees receive a raise after a massive project was finished. The first employee is satisfied with the raise because her safety, and subsequently her physiological, needs had been fulfilled. The second employee felt his needs had not been satisfied. His goal in finishing the project was to prove his worthiness as a manager. His intention through his hard work was to climb the corporate ladder. He was looking to fulfill his esteem and self-actualization needs. Physiological needs are satisfied through compensation, since a paycheck allows individuals to find nourishment, shelter, etc. Compensation can satisfy more than one need, however. Safety needs can be satisfied through benefits such as 401K, health plans, or paid time off. In many ways, compensation satisfies both physiological and safety needs. In addition, organizations must take in consideration the physical safety of employees. Managers have a duty to enforce safety precautions where working conditions may be hazardous. When a position requires employees to take physical risk an organization is expected to protect workers from unnecessary harm, and to compensate for the higher risk. When feelings of anxiety are low safety needs have been fulfilled. Social needs can be met through satisfactory social interaction with others in which there is interaction. The goal in satisfying this need is to cause individuals to feel accepted and loved. In a business context there must be a focus on acceptance over love. Creating a friendly environment is a great start to satisfying this need. Company sponsored games, events, holiday parties, and other social activities are great examples of how to socialize a staff. Also, team meetings where the staff can voice their concerns or ideas can allow team members to better understand each other. Esteem needs can be satisfied after one feels she has been accepted into a group. These needs can be fulfilled through recognition. It must be stressed that individuals enjoy being praised for their accomplishments, but praise only works for a limited amount of time. Managers must look to promote individuals with a high need for esteem. A raise in position and pay communicates an achieved status, and reinforces her ability to achieve corporate goals. Esteem needs lead into self-actualization. This need lies on the top of the hierarchical pyramid. Similar to fulfilling esteem needs, self- actualization can be met by giving an employee more responsibility, greater challenges, or more stimulating opportunities. Self-actualization is characterized by an individual having met all previous needs, and is now using his or her full potential and capabilities. Maslow’s hierarchy is important for organizations to apply. Humans are motivated by particular needs according to their current life situations and future goals. Furthermore, individual needs are in accordance with cultural backgrounds such as race, religion, or country of origin. It must also be noted that individuals are not always striving to fulfill the same needs. The needs model must be applied on an individual basis. Managers who realize their needs are being fulfilled can be used as a resource for understanding their subordinates needs, and act accordingly. When an organization applies this model to a workforce there is an increase in job satisfaction and loyalty. Emotional Intelligence Emotional intelligence is the ability to control extreme changes in mood and emotions, and is a characteristic of an effective and competent leader. When a manager cannot control temporary emotions that are brought on by day to day interactions it can bring an entire organizations progress to a halt. Emotions are contagious and create a domino effect. Simply realizing when a certain emotion is present allows one to better handle temporary emotional fluctuations, while containing it as to not affect others. That being said, it is of utmost importance for a manager to possess a deep understanding of his or her own emotions (self-awareness), and how to deal with each. An individual who is self-aware is humble enough to accept constructive criticism and mature enough to address the areas of concern. The impact of hiring individuals with high emotional intelligence is high productivity and retention of high-quality employees. Golnaz Sadri, PhD, defines E.I. as the ability to accurately perceive emotions, access and generate emotions so as to assist thought, to understand emotions and emotional knowledge, and to regulate emotions so as to promote emotional and intellectual growth, (Sadri, 2012.) The ability to accurately perceive emotions allows one to recognize facial and bodily gestures, and interpret their meaning. A manager who has this ability can intercept other’s cues, or tells, that signal irritability. This skill is recognized as constructive when dealing with scenarios such as a team who can’t come to an agreement, a irate client or customer, or when negotiating. For the most part, emotional intelligence is a learned skill, and an indicator of useful experience. Conclusion Manipulating strong personality traits and striving to improve negative personality traits can have a huge impact on a manager’s career, and more broadly can impact a corporation in tremendous ways. Today manager’s has access to information to help them maximize team productivity using psychology. Teaching Children Technology Skills Technology and Authentic Learning You have just completed a beginning-of-the-school-year open house for parents. Following your presentation, several parents ask whether you will focus on helping their children develop 21st century technology skills. They ask you to describe several learning experiences you have designed and plan to implement this year. What are two authentic examples of learning with technology that you could share with parents? Provide a rationale for each that describes how the activities will meet educational technology standards and characteristics of meaningful learning with technology. I am the assistant dean of the Beijing Information Science and Technology University College of International Education (BISTU-CIE). I teach IELTS and TOEFL workshops for Chinese ELLs and basic/general English and business English classes for our international ELLs. Most of our international students come from South Korea and the former Soviet Union nation-states. Most of my international ELLs are majoring in international trade. Therefore, I have my business English students do a business plan proposal and presentation. In small groups, students use the Internet to research opportunities and possibilities for starting their own business. They also have to create a business plan indicating their product or service, cost structure, and projected profits or losses for the first, second, third, and fifth years, among other things. They then organize this information into a PowerPoint presentation and present their proposals to the class. Students then vote for the proposal that is the most realistic and plausible and has the best chance of success. I believe this integrates technology with an authentic learning activity that is relevant to their major. This meets the 2016 ISTE standard no. 3, Knowledge Constructor which states, Students critically curate a variety of resources using digital tools to construct knowledge, produce creative artifacts and make meaningful learning experiences for themselves and others (ISTE, 2016, p.1) and no. 6, Creative Communicator, since the students must use the Internet for research, organize their research using office productivity software such as word processing and spreadsheets, and finally create a digital presentation to be displayed and shared with others. It also fits Newman and Wehlages (1993) definition of authentic learning, which requires students to construct meaning and produce knowledge, inquire to construct meaning, reflect and discuss information, and create or perform tasks that have values of meaning beyond success in school (cited in Cydis, 2015, p. 69) for the same reasons. In my IELTS and TOEFL workshops, students are given speaking prompts taken from actual past tests. Students are given the rubrics the testers use to evaluate their speaking. Students then record their responses on their phones. Then, in pairs or as a class, we listen to the recordings and students evaluate and critique themselves and others according to the rubrics and match their performances to the approximate proficiency band. This activity is authentic because it simulates the speaking portions of the TOEFL and IELTS exams and requires students to put themselves in the shoes of an evaluator and evaluate their speaking skills with a critical ear. It also meets the ISTE (2016) standard 1c, Students will use technology to seek feedback that informs and improves their practice. By listening to recordings of themselves and comparing what they hear against the proficiency band rubrics, students are able to identify strengths and weakness in their own pronunciation, fluency, vocabulary, or grammar, and target the weak spots. Africa Essay -- essays research papers The combination of individual and national power and the need to find a safe route to the trade markets of the Indian Ocean led the Europeans to the continent of Africa in the late 1400’s. They would soon discover the abundance of its natural resources and in the next four centuries would systematically trigger the breakdown African societies. These acts would lead the Africans to be integrated into an exploited and racially dominated labor structures that would spread throughout the world.   Ã‚  Ã‚  Ã‚  Ã‚  It began with the exploration of the Portuguese in and around western Africa in the late 1400’s to gain access to the Akan goldfields of West Africa. Once they gained access to these fields it helped finance future exploration round the southern tip of Africa and reach the trade markets of the Indian Ocean. They purchased silk, spices, perfumes and other goods, return it to Europe and sold it for a profit. They built the fort of Elmina in West Africa to protect their interests from other European countries who were also seeking fortune in Africa. When they reached the eastern coast of Africa it was amazed by the wealth of the Swahili States comprised of Zanzibar, Kilwa, Mombassa and Sofala, they wanted to seize them. They first sailed into the important towns and demanded the rulers to become Portuguese subjects and pay them tributes.
